Abstract

Digital human resource management has transformed how organizations recruit, develop, support, and evaluate employees through increasingly sophisticated digital technologies. However, evidence concerning how these technologies influence individual employee performance remains fragmented across technological applications, theoretical perspectives, and organizational contexts. This study aimed to synthesize emerging trends, explanatory mechanisms, implementation challenges, and future research directions concerning digital human resource management and employee performance. A systematic literature review was designed to examine English-language journal articles published between 2021 and 2026, following the Preferred Reporting Items for Systematic Reviews and Meta-Analyses framework. Searches were conducted in Scopus and Web of Science, with eligible studies selected through predefined inclusion and exclusion criteria. Data were analyzed using descriptive mapping, thematic synthesis, and comparative analysis. The review framework focused on digital human resource information systems, workforce analytics, artificial intelligence applications, digital learning, and performance management, alongside employee-related mechanisms and contextual conditions. The synthesis highlighted the importance of distinguishing technological adoption from effective utilization and individual performance outcomes. Digital competence, employee motivation, feedback accessibility, organizational readiness, and technology acceptance emerged as key analytical dimensions, while skill gaps, resistance, privacy, algorithmic fairness, and excessive monitoring represented important implementation concerns. This review contributes an integrated perspective connecting digital technologies, human factors, and employee outcomes. It also provides a research agenda emphasizing stronger causal designs, clearer performance measures, contextual comparisons, and responsible, human-centered digital human resource practices.
